1. Entry-Level Apprentice
- Starting Point: No prior experience required.
- What You’ll Do: Learn the basics of hardwood flooring installation, refinishing, and maintenance. Assist seasoned craftsmen on projects, gaining hands-on experience.
- Training & Certifications: Begin your NWFA (National Wood Flooring Association) training, which we fully support and guide you through.
- Compensation: Competitive starting wage with regular reviews and pay increases.
2. Certified Hardwood Flooring Installer
- What You’ll Do: Upon completing the NWFA installation certification, you’ll take on larger projects, work more independently, and refine your craft in floor installations.
- Training & Certifications: Continue training in advanced techniques and receive certifications in refinishing and restoration.
- Compensation: Wage increase tied to certification completion. Eligibility for profit-sharing and bonuses begins.
3. Master Craftsman
- What You’ll Do: Lead entire projects, oversee apprentices, and take on high-end custom flooring jobs. Master the artistry of hardwood flooring, including complex design installations.
- Training & Certifications: Additional NWFA certifications, including advanced sanding and finishing, and expert knowledge in materials and techniques.
- Compensation: Competitive salary, profit sharing, bonuses, and additional incentives.
4. Team Leader
- What You’ll Do: Manage teams of installers and craftsmen, oversee multiple projects, and ensure quality craftsmanship on every job. Serve as a mentor to those coming up through the ranks.
- Compensation: Higher salary bracket, with profit-sharing and team performance bonuses.
5. Franchise Owner/Partner
- What You’ll Do: For those with the ambition to run their own business, we offer the opportunity to open a Heritage Wood Crafters franchise. You’ll receive all the tools, training, and support needed to build and run your own successful hardwood flooring business.
- Compensation: As a franchise owner, you’ll benefit from our brand reputation and receive ongoing business support to ensure your success. Opportunities for profit-sharing extend to the ownership level.

Here's a breakdown of how employees progress from entry-level to a master craftsman, team leader, and ultimately a franchise owner.
Starting Point: Entry-Level Apprentice
- Hourly Rate: $20/hour
- Role: New employees start as apprentices, learning the trade from seasoned professionals. At this stage, the focus is on gaining knowledge and basic skills.
- Training & Certifications: Begin working towards NWFA (National Wood Flooring Association) certification. You will be trained in the basics of hardwood installation, refinishing, and maintenance.
- Growth Opportunity: Pay raises are tied to the completion of certifications and milestones.
Stage 2: Certified Hardwood Flooring Installer
- Hourly Rate: $23/hour - $25/hour (after completing NWFA basic installation certification)
- Role: Once you complete your initial certification, you’ll begin taking on more responsibility in installation projects. At this stage, you can work more independently on standard flooring projects.
- Training & Certifications: Begin working on advanced certifications, such as refinishing, sanding, and finishing.
- Growth Opportunity: You’ll be eligible for regular reviews and pay increases, based on certifications and performance.
Stage 3: Skilled Craftsman
- Hourly Rate: $25/hour - $28/hour (after completing intermediate NWFA certifications)
- Role: As a skilled craftsman, you’ll take on larger, more complex projects, such as custom designs and intricate installations. You’ll also begin mentoring apprentices.
- Bonuses: At this stage, you are eligible for performance-based bonuses linked to the square footage completed per hour.
- Bonus Structure: For projects that exceed a baseline of 100 sq ft per hour, you’ll receive a bonus of $0.50 per square foot above the baseline. This encourages efficiency while maintaining high-quality standards.
- Growth Opportunity: Continue working towards advanced certifications, with corresponding pay raises.
Stage 4: Master Craftsman
- Hourly Rate: $28/hour - $30/hour (after completing advanced NWFA certifications)
- Role: At this stage, you’ll lead entire projects, supervise teams, and handle more custom, high-end jobs. You will also take on more responsibility for quality control and client satisfaction.
- Bonuses: Bonuses increase to $0.75 per square foot completed above the 100 sq ft/hour baseline.
- Profit Sharing: At this level, you will also be eligible for the company’s profit-sharing program, which rewards employees based on overall company performance and your contribution to that success.
Stage 5: Team Leader
- Hourly Rate: $30/hour - $35/hour
- Role: As a team leader, you’ll manage multiple projects and teams, ensuring the quality and efficiency of the work being completed. You’ll also train new employees and help oversee their certification progress.
- Bonuses: Continue to receive bonuses of $0.75 per square foot completed above the 100 sq ft/hour baseline. Additional team-based bonuses may be offered based on team performance.

Stage 6: Franchise Ownership/Partnership
- Entry Point: Eligible after reaching Team Leader status, demonstrating leadership, and having obtained all advanced certifications.

- Support: You’ll receive comprehensive support from the company, including business training, marketing assistance, and help with securing materials and labor.

Your Career Path with Heritage Wood Crafters LLC
Starting at $20/hour:
Initial Training Period (3-6 months)
- Role: Entry-level flooring apprentice, learning the basics of hardwood flooring installation, sanding, and finishing.
- Description: This period focuses on training with the basics of safety, preparation, and tools. Candidates will learn through hands-on experience under direct supervision and mentorship.
- Pay Rate: $20/hour
- Outcome: Upon completing this period, the candidate should understand core flooring processes and be able to work independently on simpler tasks.
6-12 Months: Pay Increase to $22-$24/hour
- Role: Junior Installer or Finisher
- Description: During this stage, the candidate will begin to handle more responsibility, including leading small jobs or working unsupervised on certain parts of a project. They will also start preparing for certification through the NWFA (National Wood Flooring Association).
- Pay Rate: $22-$24/hour
- Outcome: Candidates should be ready to pass the first level of NWFA certification, with a corresponding pay raise upon completion.
12-18 Months: Pay Increase to $24-$26/hour
- Role: Senior Installer/Finisher
- Description: As a senior installer, the candidate will take on full job leadership roles, supervise less experienced workers, and manage larger or more complex flooring installations. They should have completed one or more NWFA certifications.
- Pay Rate: $24-$26/hour
- Outcome: Mastering advanced techniques, leading projects, and obtaining an additional certification level will result in further pay progression.
18-24 Months: Pay Increase to $26-$28/hour
- Role: Lead Installer/Project Manager
- Description: At this level, the candidate will oversee multiple projects, handle client communications, and manage a team of installers. They will also be responsible for maintaining high-quality standards across all projects.
- Pay Rate: $26-$28/hour
- Outcome: Continued development in leadership, quality control, and client management. Completion of more advanced NWFA certifications should be pursued.
2-3 Years: Pay Increase to $30-$32/hour
- Role: Master Installer/Operations Lead
- Description: By this stage, the candidate will have advanced technical skills and be managing multiple crews or larger projects. They will be preparing to transition into a managerial or operational role within the business.
- Pay Rate: $30-$32/hour
- Outcome: After achieving the highest levels of NWFA certification and proving ability to handle large-scale operations, this individual is now a crucial part of the company’s leadership.
3-5 Years: Pay Increase to $35/hour + Bonuses
- Role: Senior Operations Manager/Franchise Candidate
- Description: After 3-5 years, the individual should be at the top pay rate for their role. They will be eligible for profit-sharing, bonuses, and even equity in the company. This period is where the option of franchise ownership is introduced. Those who show strong business acumen, leadership, and an interest in expanding can begin training to open their own franchise.
- Pay Rate: $35/hour + Bonuses (based on square footage installed per hour or other key performance indicators)
- Outcome: Leadership in day-to-day operations and working towards franchise ownership.
Path to Franchise Ownership (5+ Years)
- Description: After reaching the senior management level, top performers can take advantage of a franchise model, where the company helps them open and run their own franchise. They will receive business training, financial guidance, and operational support.
- Profit Sharing and Bonus Structure: Along the way, the candidate will benefit from profit-sharing, bonuses based on team performance and project success, and eventually, a franchise ownership stake.
Bonus Structure Based on Square Footage:
- Example Bonus Structure:
- Candidates at the $35/hour level can earn additional bonuses based on the number of square feet installed or refinished. For instance:
- Bonus threshold: If the crew installs more than 500 square feet per day, a bonus of $50 per additional 100 square feet completed could be added to the team.
- Team bonus: If a project is completed ahead of schedule with zero defects or issues, a completion bonus can be awarded based on project profitability.
